Het gedrag van collega's ten opzichte van behoefte-i-deals: de invloed van de inhoud van de i-deal en het al dan niet aanwezig zijn van een arbeidshandicap bij de i-dealer

Hoe reageren Vlaamse werknemers op unieke voordelen (i-deals) toegekend aan collega’s met een handicap ?

Werknemers reageren positiever op een uniek voordeel dat toegekend wordt aan een collega wanneer deze collega lijdt aan een handicap. Dit blijkt uit de resultaten van een onderzoek uitgevoerd aan de Faculteit Economie en Bedrijfswetenschappen (campus Antwerpen) van de KU Leuven, in het kader van een masterproef Human Resource Management.

Eén van de mogelijkheden om personen met een handicap te integreren in het reguliere arbeidscircuit, is via de toekenning van i-deals aan deze werknemers. I-deals zijn unieke individuele afspraken die gemaakt worden tussen een werkgever en een werknemer. Via maatwerk kan op deze manier maximaal ingespeeld worden op de behoeften van een individuele werknemer. Zowel voor de werknemer die de i-deal ontvangt als voor de organisatie, brengt het toekennen van een i-deal heel wat voordelen met zich mee. Deze toekenning heeft echter ook een impact op collega-medewerkers. Het feit dat zij zich in dezelfde situatie bevinden als de begunstigde, maar het unieke voordeel niet toegekend krijgen, kan een gevoel van onrechtvaardigheid in de hand werken. Dit gevoel kan een aanleiding zijn voor het stellen van negatief gedrag ten opzichte van de i-deal. Aangezien de effectiviteit van een i-deal afhankelijk is van het gedrag van collega’s, is het voor werkgevers interessant om, voorafgaand aan de toekenning van het voordeel, een inschatting te maken van het gedrag van collega’s.

In het onderzoek werd daarom nagegaan in welke mate collega’s positief of negatief reageren bij de toekenning van een i-deal. Aan de hand van vier hypothetische situaties, werd gepeild naar de mate waarin collega’s de toekenning van een i-deal rechtvaardig vinden. Wanneer de begunstigde lijdt aan een handicap, beschouwen collega’s de toekenning van een i-deal als meer rechtvaardig dan wanneer de begunstigde geen handicap heeft. Aangezien rechtvaardigheid een invloed heeft op het gedrag van collega’s, wordt bij de toekenning van een i-deal aan een werknemer met een handicap meer positief en minder negatief gereageerd dan bij de toekenning van een i-deal aan een werknemer zonder handicap. Deze vaststelling gaat zowel op voor gedrag ten opzichte van de begunstigde (bijvoorbeeld sneller de eigen kennis delen met de begunstigde), als ten opzichte van de organisatie (bijvoorbeeld minder snel de eigen prestaties verminderen na toekenning van het voordeel).
