HET VERBAND TUSSEN CONFLICTEN EN ETHISCH LEIDERSCHAP IN HET VOORSPELLEN VAN DADERSCHAP VAN PESTEN OP HET WERK

 

1.         Probleemstelling en onderzoeksvraag

Pesten op het werk is een concept dat kadert in een vrij recent onderzoeksdomein en is momenteel zeer actueel. Dit is te wijten aan verschillende bedrijfscases die in de actualiteit verschenen zijn en verscheidene Belgische en Europese arbeidswetten die van kracht zijn gegaan. Om die reden krijgt dit fenomeen heel wat aandacht van zowel onderzoekers als praktijkbeoefenaars over de hele wereld. Er is reeds heel wat onderzoek verricht naar de mogelijke antecedenten van pesten op het werk. Persoonlijke conflicten en taakconflicten blijken hierbij belangrijke voorspellers te zijn. De rol van de leidinggevende in dit pestproces blijkt echter een leemte in het huidige onderzoek. Meer specifiek is tot nu toe weinig geweten over welke invloed de leidinggevende kan hebben op het verband tussen de gekende antecedenten en pesten. Bijgevolg klinkt onze onderzoeksvraag als volgt: Wat is het verband tussen conflicten en ethisch leiderschap in het voorspellen van daderschap van pesten op het werk? We leggen de focus bij het daderschap van pesten, omdat er in de literatuur hierover weinig te vinden is. Het doel van deze masterproef is om na te gaan of ethisch leiderschap een invloed heeft op de relatie tussen zowel taakconflicten als persoonlijke conflicten en daderschap van pesten op het werk. We zullen nagaan of ethisch leiderschap een versterkende of verzwakkende rol heeft op die relatie.

 

2.         Onderzoeksmethode

 

a.          Verantwoording onderzoeksmethode

De onderzoekmethode gebeurt op basis van een kwantitatief onderzoek. Verder gaan we cross-sectioneel te werk: we meten onze variabelen op één bepaald tijdstip. Ons effectief onderzoek werd voorafgegaan door een literatuurstudie. Deze literatuurstudie werd opgesteld aan de hand van wetenschappelijke papers, zodat we een goede kennis konden vergaren omtrent het concept ‘pesten op het werk’ en het verband met conflict en leiderschap. Op basis van deze literatuurstudie konden we vijf onderzoekshypothesen opstellen. In een later stadium werden deze hypothesen getoetst aan de hand van de verzamelde gegevens.

b.          Verzameling en verwerking van de gegevens

Gegevens voor deze studie werden verzameld aan de hand van een vragenlijst die peilde naar de beleving van werk in 2013. Deze enquête is zelf ontwikkeld door collega’s van vorige jaren en Prof. Dr. Elfi Baillien. De gegevens werden verzameld samen met vijf andere masterproefstudenten. De vragenlijst combineert verschillende internationaal gevalideerde instrumenten om de verschillende concepten te meten. Het concept ‘pesten op het werk’ werd gemeten aan de hand van de Short-Negative Acts Questionnaire (S-NAQ). Dit is een verkorte versie van de originele NAQ waarin het concept ‘pesten op het werk’ slechts met negen items wordt gemeten. Deze items beschrijven de negatieve gedragingen op vlak van persoonlijk pesten, werkgerelateerd pesten en sociale uitsluiting (Notelaers & Einarsen, 2008). Resultaten van verschillende studies kunnen op die manier vergeleken worden. 416 respondenten namen deel aan de studie. De verzamelde dataset werd vervolgens statistisch verwerkt op basis van hiërarchische regressieanalyses met het statistische verwerkingsprogramma SPSS 20.0.

 

3.    Bevindingen en besluiten

De resultaten van dit onderzoek toonden aan dat het daderschap van pesten voorspeld wordt door zowel persoonlijke conflicten als taakconflicten. Hoe meer persoonlijke conflicten of taakconflicten aanwezig zijn op de werkvloer, hoe meer daderschap van pesten op het werk. Daarnaast kan het daderschap van pesten ook voorspeld worden door ethisch leiderschap. Een hoge score op ethisch leiderschap zal leiden tot minder daderschap van pesten op de werkvloer. Tot slot vonden we eveneens een interactie-effect tussen zowel persoonlijke conflicten als taakconflicten en ethisch leiderschap. Dit interactie-effect blijkt een significante voorspeller te zijn voor het daderschap van pesten. Indien de leidinggevende een ethische leiderschapsstijl hanteert, zal de positieve relatie tussen zowel taakconflicten als persoonlijke conflicten en daderschap van pesten afgezwakt worden. Met andere woorden: ethisch leiderschap heeft een bufferende rol op het positief verband.

Ons onderzoek levert een belangrijke meerwaarde op voor de praktijk. Meer specifiek kunnen wij de leidinggevenden een belangrijke tip meegeven voor hun dagdagelijks functioneren in de organisatie. Leidinggevenden kunnen pesterijen gedeeltelijk voorkomen door zich ethisch te gedragen. Wij raden bijgevolg de leidinggevenden aan om een ethische leiderschapsstijl te hanteren.

We kunnen besluiten dat ethisch leiderschap een belangrijk concept is binnen het domein van pesterijen op het werk. Om deze reden kunnen onderzoekers in de toekomst zich verder verdiepen in dit concept.
